Say you have old ships with very experimented crew, what are your options to not lose them when you scrap the ships?

But they're only experienced at operating the old ships :)

If you refit the ship then they don't get lost.

If you scrap the ship they get added to the academy pool of trained crew at a rate which is proportional to how much more experienced they are than your training level.
The change log should be able to give you the exact formula.
